Hourly vs a cut

How you pay chatters is how they treat the whale.

Pay a chatter by the hour and they will sit. They will answer. They will keep the thread warm. They will not always ask. The whale who needed a small push at the right time gets a nice evening and no bill. The owner stares at a timesheet that looks busy — eight hours, lots of green, lots of “active” — and a day that did not happen. It is very easy to confuse presence with work when you are paying for presence.

Pay a cut and they will ask. They will ask again. The fan who said they were at work, or with their kids, or just not in the mood, gets a menu. The close that should have waited two days does not wait, because two days is two days of not getting paid. Revenue looks better this week. You will be tempted to screenshot it. Next month that name is gone, or they only reply when they think the creator is actually there, because they can feel the difference between a conversation and a till.

Neither model is moral. Both leak, just in different directions. Hourly leaks money on the table. A cut leaks trust, and trust is how the next close happens without you having to force it. Mixed models leak confusion. The chatter does not know which god they serve after 11pm. Are they supposed to protect the relationship or the number? They will pick whichever one you yelled about last. That is not a philosophy. That is a weather report.

You are not choosing a payroll. You are choosing which fan gets hurt.

Incentives show up in the thread.

Pick one per desk and write the failure into QA, because the failure is predictable. If they are hourly, you review the unsent close — the thread that was ready and sat there because nobody needed it to move. If they are on a cut, you review the send that should have been silence, the price that landed too early, the second ask in an hour. Do not review “energy.” Review the actual messages against the failure you already know you bought.

Changing the split every time a week is soft trains the bench to wait you out. They have seen this. Soft week, new bonus, new rule, then back. They will not change how they talk to fans for a promo code. The pay plan is part of the voice. It decides whether a Tuesday is allowed to be quiet. Stop treating it like a lever you pull when you are scared. Pick it, live with the leak, and staff QA for that leak. The shops that bounce between models are not being “flexible.” They are teaching everyone that the rules are optional, including the fans, who can feel a closer change personality overnight.
